Senior Team Effectiveness

The most important team in your organisation is probably not performing as well as it could.

Senior teams are under enormous pressure to deliver results, manage complexity and set the cultural tone for everything below them. Yet they are often the least developed team in the organisation, acting as a group not a team. We design and facilitate senior team development work that creates the clarity, trust and shared ways of working that high-performing leadership teams need, producing real outcomes and focused impact.

The challenge

Most senior teams have a problem they find difficult to name.

On the surface things look functional. The team meets regularly, decisions get made, the business keeps moving. But underneath, something is not quite right. Conversations in the room are not as honest as they could be. Decisions made collectively get undermined individually. Some voices dominate whilst others hold back. The team operates more as a collection of functional leaders protecting their own areas than as a genuinely unified leadership group with shared accountability for the whole.

And when a senior team is not working well together, the consequences ripple through the entire organisation. Cultural messages become inconsistent. Strategic priorities get lost in translation. Middle managers receive conflicting signals from different parts of the leadership team. Talent looks upward, sees fragmentation, and draws its own conclusions about whether this is an organisation worth committing to.

Senior teams often find themselves in this position for understandable reasons. Many have formed quickly, bringing together individuals who are highly capable in their own right but who have had little opportunity to build genuine trust or develop a shared understanding of how they want to operate together. Others have been through leadership changes that have shifted the team’s dynamics in ways that have never been openly addressed. Others still have simply never invested the time to think deliberately about how they function as a collective leadership group rather than a set of talented individuals.

The honest truth is that most organisations invest heavily in developing individual leaders, and almost nothing in developing the team those leaders form at the top. That is where some of the greatest untapped potential lies.

How we help

We design and facilitate senior team development work that creates the clarity, trust and shared ways of working that high-performing leadership teams need. Our role is not to run a team away day and hand you a set of flip chart outputs. It is to create an experience that generates genuine insight, honest conversation and practical agreements that the team can actually use when they leave the room.

Before designing any senior team session, we invest time in understanding your team properly. This typically includes conversations with the team leader and often with individual team members, to understand the team’s history, its current dynamics, the pressures it is under and the specific outcomes the organisation needs from the development work. Where appropriate, we use pre-work activities and short questionnaires to gather data from team members before the session itself, so that the facilitated conversations are grounded in real evidence rather than starting from scratch on the day.

This diagnostic investment is what allows us to design something that is genuinely relevant to your team’s specific situation, rather than a generic programme that could have been designed for anyone.

Our facilitation approach is active and purposeful. We do not simply hold the space for conversation. We bring a rich toolkit of frameworks, models and structured activities that help the team go to places it might not reach on its own. We are comfortable sitting with difficult dynamics and helping teams have the honest conversations that are often long overdue. And we are experienced in working with the most senior leadership populations, including executive boards and C-suite teams in complex organisations across the public, private and not-for-profit sectors.

What this looks like in practice

One of the things that distinguishes our senior team work is the way we design a day to build progressively. Each conversation feeds into the next, so that by the end of the session the team has constructed its own coherent picture of where it is, where it needs to go, what might get in the way and how it will hold itself accountable. This cumulative approach means the team leaves not just with a good feeling about the day, but with a physical record of its own commitments that can be used in the months that follow.

Our senior team work takes a variety of forms depending on what the team needs. Common approaches include:

  • Senior team away days and offsite facilitation. A dedicated day or series of sessions where the team steps back from operational pressures to focus on how it is working together and where it is going. We design these sessions around a clear progression, from individual insight and honest team assessment, through to collective alignment on purpose, priorities and ways of working, and finally to explicit commitments and accountability structures. Every session produces practical, actionable outputs.

  • Strategy and change readiness facilitation. When a senior team needs to align around strategic priorities, assess its readiness for the change and complexity ahead, or work through genuine areas of disagreement about direction, we facilitate the structured conversations that allow those discussions to happen productively. We have facilitated this kind of work with executive boards in some of the UK’s most complex organisations, helping senior teams move from a collection of individual perspectives to a shared understanding of what matters most and what needs to happen next.

  • Team formation and onboarding. When a new team comes together, whether through a restructure, a leadership transition or the arrival of new members, the early investment in building trust, understanding and shared norms pays significant dividends. We help newly formed or reforming teams get to a productive working relationship faster, and with a stronger foundation, than they would through natural evolution alone.

  • Psychometric profiling for teams. We use tools including DISC, MBTI, LPI and others to help team members develop a shared understanding of the different behavioural styles within the group, how those styles interact, where friction is likely to arise and how the team can adapt its communication and decision-making to work more effectively together.

  • High performance teaming frameworks. We draw on a range of established models of team effectiveness to help senior teams identify what they are doing well and where they need to develop. This includes work on trust, psychological safety, shared accountability, decision-making clarity, the quality of challenge within the team, and the balance between functional leadership and collective executive responsibility.

  • Establishing team norms and ways of working. One of the most consistently valuable outputs of senior team work is a clear, explicit and genuinely owned set of agreements about how the team operates. How decisions are made and communicated. How challenge and disagreement are handled. What the team collectively stands for as a leadership group. These are not values statements or corporate platitudes. They are practical agreements, built by the team, that create the conditions for more effective collaboration in the months that follow.

  • Follow-up and embedding. The value of a senior team development day depends significantly on what happens afterwards. We support teams to maintain momentum through follow-up sessions, progress reviews and individual coaching for team members, ensuring that the agreements and insights from the initial work are reinforced rather than gradually forgotten under the pressure of day-to-day demands.

What you can expect

Senior teams that work with Tap’d on team effectiveness typically find that conversations in the room become more honest and more productive. Trust increases, not as an abstract aspiration but as a practical reality that shows up in how the team communicates, challenges and supports one another.

Decision making becomes clearer and more consistent. The team develops a stronger sense of collective identity and shared accountability, moving from a group of functional leaders to a genuinely unified leadership group. And the cultural messages the team sends to the wider organisation become more coherent and more credible.

Perhaps most importantly, the team develops a greater capacity to address its own dynamics directly, rather than allowing tensions and misalignments to accumulate until they become serious problems. And because each session is designed to generate a clear record of the team’s own commitments, there is always something concrete to return to when the pressures of normal business life start to pull people in different directions.

In practice

We have designed and facilitated senior team development work across a wide range of sectors and organisational contexts, including executive boards in major public sector organisations, ExCo teams in global businesses, and senior leadership teams in fast-growing technology and professional services firms.

In each case the starting point was the same: a genuine investment in understanding that specific team, its history, its dynamics and what it needed to perform at its best. And in each case the measure of success was not the quality of the day itself, but the difference it made to how the team operated in the weeks and months that followed.

Most senior team conversations start with a straightforward description of what is and is not working. From there we can quickly help you understand what kind of intervention would have the most impact, and design something that fits your team’s specific context, timescales and needs.
